Where are all of the high potential leaders going?

A Forbes article by Korn/Ferry states that over 50% of C-Level executives will retire
in the next 5 years. This exodus of leaders will cause a major shortage in talent.
Now, more than ever, companies must focus on the importance of growing leadership
& talent at all levels of the company. Not just C-Level talent.

So how do you fill your organization up with high potential leadership?

In a previous article: How to go from good to great! High Potential Leadership,
we discussed some key attributes that great leaders possess. (If you missed this
article, please contact us and we will send it right away)

In this article, we will discuss some "best practices" in the development of your
high potential employees.

Please note that leadership development is demanding and challenging. Hence why
we are having a shortage. If it were easy, we would not have a shortage.

Here are some areas to address to ensure your company has the "HiPo" leadership
for the future.

1) Develop leaders at all levels of the company - not just the C-Level. Start investing
in the development of your people right away. From entry-level all the way to the
C-Suite. Recognize the high potential talent that already exists in your company.
Leaders are not born leaders, they are developed.

2) Leadership assessment. Before developing a leadership program, assess where they
are today and identify their strengths and weaknesses. You cannot improve areas
if you cannot measure them. What gets measured... gets done! A good assessment will
give you areas to work on and a baseline for development.

3) Build an action plan. Once the leadership assessment is complete, discuss the
results with the participant(s) and their supervisor(s). Find out how their strengths
& weaknesses can be further developed to enhance their leadership skills. Focus
on developing the most important areas as it relates to the overall business strategy
& goals.

4) Develop a career path. Talk with the high potential leaders to discuss their
overall future with the company. Be sincere and find out what they want to accomplish
and how you can help. What is their career vision? Once identified, tie it into
thier leadership development action plan.

5) Create a mentoring program. Mentors are a great way to help in the overall development
of your High Potential leaders. The mentor must be interested in the success of
the mentoree. Talk with the future leader and discuss possible mentors. Then ask
the mentor before moving forward. This cannot be a forced mentorship program.

6) Follow up and track progress. If there is not any follow up and coaching along
the way, the results may not be what you are expecting. Have a systematic follow
up and tracking process to ensure success. This will help keep your leaders from
getting too far off track.

Building your pipeline of high potential leaders takes a commitment from the top.
These steps will put you on the right track of developing high performance leadership
at all levels of your company... before it's too late and all of the great talent
is gone.

Three types of conflicts that can cause distress
~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~~

When conflicts occur, they typically fall into three categories.

Intrapersonal (Me-Me), Interpersonal (Me-You), and Personal/Functional (Me-Job).

When conflicts happen, often you experience decreased performance, higher anxiety,
demotivation, lack of engagement, and an energy drain.

Intrapersonal (Me-Me) Conflicts -

These conflicts are often caused by having two natural tendencies and the need to
suppress one of them.

For example, someone that is driven by immediate results but also has a need for
the task to be done perfectly will experience this conflict. These two behavioral
styles require different energies. The results driven behavior tends to like an
active fast environment, the perfectionist behavior likes to take their time, and
do it right. You can quickly see how this can cause some distress. This is like
having one foot on the gas and one of the brake. It burns up a lot of energy.

Interpersonal (Me-You) Conflicts -

These conflicts occur when two people that have very different behavioral styles
try to interact with each other. This happens at all levels of interaction; at
work, with family, in relationships, and among friends. Conflict between people
is not always a bad thing. When conflicts are handled well, they can be productive,
lead to a deeper understanding, and increase mutual respect. When they are not handled
well you may feel resentment, hostility, and have un-repairable relationships.

Personal/Functional (Me-Job) Conflicts -

These conflicts happen when a person's natural behavioral style does not match the
behavioral demands of the job. The amount of conflict and energy drain is related
to the length of time a person needs to adapt or modify their behavior. Anyone can
adapt to a situation, the real questions is: How Long can they adapt.

For example, a person that has the behavioral need to interact (talk) with a lot
of people will struggle doing a job that requires minimal or no interaction with
people. It is not that they cannot do the job, (they may be great at it), it just
takes a lot of adapting to get it done. By the time they go home from work their
energy has been drained.

When a person is drastically mismatched with the job, it takes a lot of energy to
adapt/modify and can lead to volatile relationships, accidents, and health problems.

It is estimated that between 60 and 80% of all workers are in the wrong job.

Handling/Resolving Conflict.

Obviously there are many ways and opinions on how to handle conflict. Here is a
simple system to help you overcome the conflict.

1) Identify & define the conflict/problem/issue. Is it Intrapersonal (Me-Me), Interpersonal
(Me-You), or Personal/Functional (Me-Job) Conflict? Once identified, define the
conflict.

2) Brainstorm possible solutions. Generate a list of ideas to solve the conflict.
What obstacles are standing in your way? Focus on your overall goal for resolution.

3) Narrow down the solutions. Consider the pro's & con's of each solution and select
the best ones to handle the issue.

4) Create an action step for each solution. This will help break down what is necessary
and sufficient. Set target dates for the completion of each action step.

5) Follow up. Have you overcome the conflict/problem/issue? Are there any other
needed things to be done.

6) Get a coach. A professional coach can help you with your conflict resolution.
They may see areas that you may not have identified or have missed. Coaching will
keep you focused and accountable in the achievement(s) of your objectives.

Letter from the Lead Navigator:
Thanksgiving is even more meaningful to me this year for several reasons. It has
been one of the busiest years we have experienced in many years. Our relocation
to North Carolina is proceeding at a fast pace. We are now located in the center
of Research Triangle Park in Morrisville, NC. On one side there is SAS, the other
side is CISCO and Eriksson is just down the street. The airport is only 15 minutes
away. No more long waits at the airport and traffic jams in Atlanta. Yea!
There are three things that help me stay thankful and moving forward. I call them
the "Three F's" -- Faith, friends and family. FAITH: My faith gives me hope, knowing
I am not alone and serving a higher purpose for my life. FRIENDS: I have some wonderful
friends who are there when needed. FAMILY: I could not exist if it was not for
my family. My wife and partner Cathy, is a most amazing woman. I could not fit in
this paragraph all the wonderful words that describe her. All of my daughters, their
husbands and my son Garry are outstanding people. The world is a much better place
because of them. I am a most fortunate person.
I hope you have a wonderful Thanksgiving.

High Potential Leadership...

There are good leaders today in many companies, but seemingly, there are very few
great leaders. Great leaders attach themselves to a purpose and take others on the
voyage with them. They don't hide or "throw" people under the bus. They inspire
others to great heights, are proactive, persistent, have empathy, good judgment,
initiative, and drive. They are able to respond effectively to the circumstances
presented to them.

When you think about great leaders some people quickly come to mind; Steve Jobs,
Ronald Reagan, Pope John Paul, Mahatma Gandhi, George Washington, Fred Smith, Abraham
Lincoln, Ray Kroc, Winston Churchill, Sam Walton, Nelson Mandela, Jack Welch, Franklin
Delano Roosevelt, Queen Elizabeth I, Henry Ford, Albert Einstein, Bill Gates,

Thomas Edison, Margaret Thatcher, Walt Disney, & Richard Branson. (In no particular
order)

Great leaders are the ones that change the world, an industry, the community, the
company. They have some common attributes that help take them to the next level.

Here are some key attributes that great leaders possess:


* Clear vision, purpose and values
* Self-awareness of strengths & weaknesses
* High Emotional Intelligence, EQ
* Strategy, determination, and execution
* Courage, persistence, resilience, and the ability to drive change
* Inspirational, engaging, responsive, & respectful
* Partnership fostering amongst diverse stakeholders, collaborative management style
* Overcoming seemingly impossible obstacles, adaptable
* Poise under fire

There are other attributes that could be included in this list that great leaders
possess. To me, there is no one single approach for a successful leader. However,
you can develop & enhance your leadership skills based on the list above to take
you from good to great!

Look at each of the key attributes and rate yourself on a scale of 1 to 10. 10 being
the best. You may quickly see areas for improvement.

Manufacturing & Services Hiring Rate Will Hit a Three-Year High

In a recent survey by the Society for Human Resource Management (SHRM), the hiring
rate in manufacturing and services will rise compared to a year ago.

The survey examined four key areas: Recruiting high-level talent, New-Hire compensation,
Employers expectations, and Job vacancies.

Manufacturing -1.2% Services +10.0%

New-hire compensation:

Manufacturing -4.0% Services -2.6%

Employment expectations:

Manufacturing +1.7% Services +18.4%

Job vacancies:

(Salary & hourly job openings increase in both sectors compared with last year)Manufacturing

Research is showing that more work is being created and fewer jobs are being lost.

Few of us understand the difficulties and challenges our veterans face. I grew up
in a military family and served on active duty for 20 years. In comparison, my time
in the service pales in significance to what our modern day veterans have endured
during the past 10 years.

Even now, our military stands tall during the government shutdown.

Military people don't ask for much, but your sincere appreciation and respect is
worth millions to them. Just tell them "thanks."

Employers: Hiring a Vet is a great opportunity to put someone to work that possesses
discipline, integrity, skills and the motivation to get a job done.

Top Challenges Facing Executives

In a previous newsletter, we talked about Employee Engagement; what it is, what
to do, and questions to ask. This article will discuss the "Key Drivers" of Engagement.

While employee surveys make it possible to identify engagement, it does not pinpoint
organizational improvement very well. There are many factors that will help increase
employee engagement known as "Drivers."

These drivers, when managed correctly, will help a a company effectively manage
the levels of employee engagement.

Drivers such as clearly defined goals, vision, culture, management & peer relationships,
career development & opportunities, performance feedback, communication, rewards
& recognition, and trust are some of the elements that enable employee engagement.

Here are some points (in no particular order) to consider as you look to increase
employee engagement:

Organizational Goals & Vision - Everyone within the company need to know the overall
vision, direction, and their part in achieving that direction. Make sure everyone
has specific, measurable, attainable, realistic, & time targeted goals that are
congruent with the company goals. This is a must for successful companies.

Job Clarity - Employees must know what is expected of them and to have the tools
necessary to do their jobs. When employees don't know exactly what is expected
or have the basic materials / tools needed to complete the job, resentment or boredom
kicks in and they may lose the focus on how to help the company succeed. It is important
to give employees everything they need in order to be successful.

Job Perception Of Importance - Employees must know & perceive the importance of
their job. This is vital to their overall attitude, loyalty, and customer service.
This may be the most important factor of all.

Career Improvement Opportunities - Employees should be given opportunities to better
themselves through training & advancement. Provide support, direction, and growth
opportunities to the employee looking to better themselves.

On Going Feedback - Many companies really fail here. Feedback is a key driver to
let employees know how they are doing. If they are doing a good job, tell them!
Say "Thank You" when you catch them doing something right. Many times companies
that have a bonus structure think that by giving them a check, it is enough. Often
times what an employee really wants is to hear "Thank you for doing a great job."
I am not stating that bonuses for a job well done should be discontinued, I am saying
that it is not the sole driver. Just ask your employees.

Excellent Working Relationships With Superiors, Peers, & Subordinates - Top performers
have great relationships with their managers, staff, & peers. If they have a bad
relationship with their boss, then no amount of incentives will keep them performing
at the highest levels.

Effective Communication - Often poor communication leads to lack of trust, disengagement,
and internal destruction starts to occur. Employees that perceive poor communication
do not have a clear description of "what's going on." When that happens, it may
cause a sense of doubt, poor performance, and you will no longer have an engaged
employee. Keep everyone in the loop and focused on goals, achievement, and success.

Integrity, Ethics, & Values - A core set of values should be understood by the entire
staff. This set of values will help in the decision making process when challenges
or problems arise. When these are clearly defined, everyone will come up with the
same answer / solution to any given situation. Everyone must "walk the talk" from
top to bottom. This is the most important driver of them all.

Reward Engagement - Employees that are engaged are top performers and should be
rewarded. Incentives for a job well done are proven to boost morale and increase
engagement. Put a program in place that works within your industry and communicate
it to everyone. But you must follow up on this program or it will become very destructive
and counterproductive.

There are many aspects to employee engagement and we hope this list will help you
to enhance engagement within your company.

Emotional Intelligence & Leadership

Emotional intelligence (EI) is the ability to identify, assess, and control the
emotions of oneself, of others, and of groups. It can be divided into ability EI
and trait EI. Ability EI is usually measured using maximum performance tests and
has stronger relationships with traditional intelligence, whereas trait EI is usually
measured using self-report questionnaires and has stronger relationships with personality.

Emotional Quotient (EQ) measures our Emotional Intelligence and is independent of
(IQ) Intelligence Quotient. IQ measures the level of our intelligence and is responsible
for 10-25% of our performance success.
IQ does not change much, but EQ skills can be learned. 90% of the difference between
average and superior performers is EQ.
Emotional Intelligence Leadership is the ability to recognize, understand, and use
the power of emotions to facilitate high levels of collaboration and productivity.
It is the foundational competency every leader needs to grow. Emotional intelligence,
in essence, is the ability to effectively manage emotions.
EQ and Leadership
The single most important element in group intelligence is not the average, or even
the highest IQ, but emotional intelligence.
Executive EQ argues that a single participant who is low in EQ can lower the collective
IQ of the entire group. Further, the EQ and emotional tone of the group is most
strongly affected by the leader's EQ. Emotional management is crucial in leadership.
A good leader creates an emotionally safe workplace and successfully manages her
own and others' emotions. The EQ of leaders affects individual, group, and organizational
outcomes. Research shows that the EQ of a team leader has positive effects on not
only team members' satisfaction, but also extra-role behavior aimed at the entire
organization. These findings suggest a ripple effect of positive outcomes that can
be tied to leaders with high levels of EQ. Indeed, at the top levels of leadership,
EQ accounts for as much as 90% of success.
Intrapersonal Emotional Quotient
* Self-Awareness - The ability to recognize and understand your moods, emotions
and drives, as well as their effect on others.
* Self-Regulation - The ability to control or re-direct disruptive impulses and
moods and the propensity to suspend judgment and think before acting.
* Motivation - A passion to work for reasons that go beyond money and status and
a propensity to pursue goals with energy and persistence.
Interpersonal Emotional Quotient
* Social Skills - A proficiency in managing relationships and building networks.
* Empathy - The ability to understand the emotional makeup of other people.
